Case: How Performance Management Drives Innovation and Well-being

This case describes practice-oriented research from the research group HRM, strategy and organization, exploring how performance management, innovation, and well-being interact in the workplace. The case illustrates how these three elements reinforce one another within an organization and shows how these academic insights lay the foundation for future-proof teaching while helping organizations sustain innovative growth.

In today’s competitive, complex, and dynamic business landscape, innovative performance is of paramount importance for organizations to survive. The emergence of new digital technologies and AI has put a heightened emphasis on the importance of innovation. But how can organizations effectively stimulate employee’s innovative performance?

Researchers from the Department of HRM and Organizational Behavior at Ghent University partnered with large international organizations in the technology, HR services, and consumer goods sectors to address this challenge.

Context: Beyond Pure Performance to 'Thriving'


Even though organizations realize that innovation is crucial to remain competitive, the question of how to enhance employee’s innovative performance persists. Our research demonstrates that the key lies in 'Thriving at Work'.

Thriving is a psychological state characterized by the joint experience of two dimensions:

·        Vitality: The sense of energy and zest derived from one’s work.

·        Learning: The feeling of continually acquiring and applying new knowledge and skills.

Core Practical Insight: Employees will not be able to translate their newly acquired knowledge and skills into innovative performance when they lack vitality. Our research shows that thriving only occurs when both dimensions are present simultaneously.

The challenge for our research: how can HR practices such as Performance Management (PM) foster a sense of thriving at work among employees, so that it, in turn, leads to better performance and well-being?

The Results: What Drives Innovative Performance?


Based on data from 461 employees and their managers, we identified how Performance Management configurations impact outcomes:

1.     Enabling PM Boosts Innovation: Practices that involve employees in decision-making, provide necessary resources, and recognize excellent performance stimulate both vitality and learning. This creates an indirect pathway to higher innovative performance.

2.     Directive PM Can Hinder Growth: A strict focus on explicit performance targets and monitoring can negatively affect an individual’s learning process, which is detrimental to the generation and implementation of novel ideas.

3.     Vitality as a Boundary Condition: Our results show that the positive relationship between learning and innovation is only significant for employees with high levels of vitality. For those with low vitality, even high levels of learning fail to translate into innovation.
